TheMechanismsof Employees'Expected Return on Their Unethical Pro-organizational Behavior

Abstract:Academicshave found that employes'unethical pro-organizational behavior (UPB)hasariskof private interest, however,themechanismof personalbenefits to promote UPBhasnotbeen explored.This paperusesquestionnaires and enterprisedatatodeterminethe initial valueof variablesandtheimpactrelationship,anduses thesystemdynamics model to explorethe impact mechanism ofemployees'expected returnontheir UPBcycle.Theresearch findings showthat employees'expectedreturns can positivelypredicttheoccurrenceofunethical pro-organizational behavioramong employes.Therelationshipsbetweensuperiorsandsubordinates,jobperformance,andcareerdevelopment,whicharebasedonunethicalprorganizationalbehavior,positivelyfectemployees'expectedreturns.Organizationalpunishmentandtheprobabilityofpenaltiesnegativelyimpactemployees‘expectedreturns.Inaddition,there isanadaptive processregarding employee'expectedreturns. Beforeadaptation,theytendtoadoptinhibitorystrategiesandimplementproorganzationalunethicalbehaviorscautiouslyAfter adaptation, they become more proactive in engaging in such behaviors.
